You get a sandwich and a coke and a small fee which I think covers minimum wage requirements, but the amount is small and I don't seem to recall it even being mentioned in the application process. For sure, nobody I met was there for the money.

Those who call the shots are the most experienced whilst the bike handlers are often the least so. The organisers try and mix it up a bit. Most of those whom I worked with were not first timers and had previously marshalled at a variety of events.

Learning the basics of picking up a bike is not difficult. From there you can move on to more responsible positions, though you don't have to. We all have to start somewhere.
